Watch what follows candor
A team learns whether honesty is safe from the response that follows it. Curiosity, defensiveness, silence, and punishment all teach faster than a value statement.
Leaders can make the response more predictable by practicing a simple sequence: acknowledge the contribution, clarify what was heard, and explain what happens next.
Lower the cost of speaking
Do not require courage for every useful contribution. Invite dissent before announcing a preference, collect input privately when status differences are large, and separate idea generation from evaluation.
Make repair visible
Safety does not mean avoiding difficult moments. It means the team can repair them. Name when a response closed down the conversation, restate the intent, and invite the person back in without making them responsible for the repair.
